The Influence of Growth Mindset on Employee Loyalty and Its Relationship to Work Achievement among Generation Y and Generation Z

Abstract
Mindset is a self-perception that individuals hold about the flexibility of their own abilities. People with a growth mindset believe that intelligence and capacity can be built through hard work, experience, and learning. This study focuses on the role of a growth mindset on work achievement and employee loyalty. The objectives comprise of 1) exploring the relationship between growth mindset and work achievement, and 2) investigating the influence of growth mindset on employee loyalty among Generation Y and Generation Z workers. Data were collected from the 2023national survey on quality of life, happiness, and organizational engagement, which surveyed a total of 19,563 workers from 251 sample organizations nationwide. The survey framed the sample to ensure adequate representation in industrial sectors, based on the classification criteria from the Thai Standard Industrial Classification (TSIC) and organizations were randomly selected by the National Statistics Office. There were 10,167 Generation Y and 3,786 Generation Z workers included in the survey. A confirmatory factor analysis was conducted to create the variables of growth mindset and loyalty from the relevant indicators. An analysis of variance (ANOVA) was also tested to observe the relationship between growth mindset and work achievement. To test the factors influencing employee loyalty, the multiple linear regressions were analyzed. The findings showed that the young generation had a lower level of loyalty than the older one. Among Generation Y and Generation Z, growth mindset was related to the work achievement. In addition, the growth mindset was a factor that significantly affected loyalty. Comparing to other factors, such as demographic characteristics, satisfaction, and income, the finding showed that growth mindset had the highest influence on employee loyalty. Therefore, to enhance the capacity of young generational workforce, building the growth mindset is an appropriate approach.
