Examining the Influence of Leadership of Primary School Principals in the Three Southernmost Provinces on Teachers’ Task Performance and the Mediating Role of Trust: A Multilevel Mediation Model

Leadership can play a crucial role in employee performance especially in uncertain contexts such as in the three southernmost provinces of Thailand. The present research examined the influence of leadership of school principals on teacher subordinates’ task performance. In particular,
it examined two specific types of leadership behaviors; namely, initiating structure (e.g., task-based) and consideration (e.g., relations-based). It also examined the mediating role of two specific types of trust, namely cognition-based trust (e.g., trust that is based on the competence, reliability or certain qualities of the leaders) and affect-based trust (e.g., trust that is based on close bonds and relationships with the leader). Based on the survey data collected from 779 school teachers in 82 primary schools in the three southernmost provinces of Thailand, multilevel structural equation modeling (MSEM) analyses showed that the proposed theoretical model fitted well with the empirical data (c2 = 4.94, df = 4, p = 0.29, RMSEA = 0.02, CFI = 0.99, TLI = 0.99, SRMRwithin = 0.02, SRMRbetween = 0.01). At the individual level of analysis, it was found that the two types of leadership had a positive influence on teachers’ task performance through the mediating roles of both types of trust. However, at the organizational level of analysis, it was found that the two types of leadership had a positive influence on teachers’ task performance only through the mediating roles of affect-based trust.
