อิทธิพลของการบริหารจัดการคนเก่งต่อความยึดมั่นผูกพันในงานและความผูกพันต่อองค์กร “กรณีศึกษาองค์กรญี่ปุ่นในประเทศไทย”

บทคัดย่อ

การศึกษาการบริหารจัดการคนเก่งองค์กรญี่ปุ่นในประเทศไทยมีวัตถุประสงค์เพื่อศึกษาอิทธิพลการบริหารจัดการคนเก่ง ความยึดมั่นผูกพันในงาน และความผูกพันต่อองค์กร ใช้วิธีวิจัยผสมผสานแบบสำรวจตามลำดับ เริ่มจากการสัมภาษณ์เชิงลึกผู้บริหารองค์กรญี่ปุ่นจำนวน 7 ท่าน ตามด้วยการสำรวจพนักงานคนเก่ง 51 ท่าน วิเคราะห์ข้อมูลด้วยเทคนิค PLS-SEM ผลการสัมภาษณ์พบว่า องค์กรญี่ปุ่นบริหารจัดการคนเก่งผ่านระบบบูรณาการ 4 องค์ประกอบ ได้แก่ การสรรหาแบบองค์รวม การฝึกอบรมตามหลัก 70:20:10 การจูงใจด้วยการสร้างคุณค่าของงาน และการบริหารผลตอบแทนที่เน้นศักยภาพ ความยึดมั่นผูกพันในงานเกิดจากการรับรู้คุณค่างาน บทบาทผู้นำ วัฒนธรรม “Reaching Out” และการมุ่งผลลัพธ์ ผลการสำรวจพบว่า การบริหารจัดการคนเก่ง (x̄ = 3.70) ความยึดมั่นผูกพันในงาน (x̄ = 3.91) และความผูกพันต่อองค์กร (x̄ = 3.66) อยู่ในระดับมาก การทดสอบความสัมพันธ์เชิงโครงสร้างการบริหารจัดการคนเก่งมีอิทธิพลทางตรงต่อความยึดมั่นผูกพันในงานมีค่าสัมประสิทธิ์เส้นทางเท่ากับ 0.673 ค่าสัมประสิทธิ์การทำนายร้อยละ 45.30 และความผูกพันต่อองค์กรมีค่าสัมประสิทธิ์เส้นทางเท่ากับ 0.397 และค่าสัมประสิทธิ์การทำนายร้อยละ 60.60 มีอิทธิพลทางอ้อม (path coefficients = 0.453) อย่างมีนัยสำคัญทางสถิติ p < 0.01 การศึกษาสรุปว่า ความสำเร็จการบริหารจัดการคนเก่งอยู่ที่การสร้างสมดุลระหว่างระบบมาตรฐานกับวัฒนธรรมองค์กร เน้นการสร้างคุณค่าของงานมากกว่าการแข่งขันด้วยตัวเงิน
